I am also still learning about your suggestion#3. Come to think of it, it's these people who are adding value to your work, so it's only right that you reward them as well.
Suggestion 2 and 4 are both helpful, especially #4. Similar to #3, at some point when you get to a higher level, it should also be just right that we extened to the new comers the same support that were extended to us when we were still a newbie.
